본 연구는 일학습병행 이수자가 인식하는 개인-직무 적합성, 프로티언 경력 태도, 무형식 학습 활동의 영향 관계, 그리고 LMX에 의한 조건부 과정(조절된 매개 효과)을 분석하였다. 분석 자료는 김대영 외(2018)에서 수집된 자료 중 일학습병행을 이수한 380명의 응답 자료를 활용하였다. 주요 분석 결과는 다음과 같다. 첫째, 일학습병행 이수자가 인식한 개인-직무 적합성은 무형식 학습 활동에 직접적으로, 그리고 프로티언 경력 태도를 경유하여 간접적으로도 정(+)의 영향을 미쳤다. 둘째, LMX는 개인-직무 적합성이 프로티언 경력 태도와 무형식 학습 활동에 각각 미치는 직접 효과, 그리고 프로티언 경력 태도를 경유하여 무형식 학습 활동에 미치는 간접 효과를 모두 증진시키는 것으로 나타났다. 보다 구체적으로 LMX가 한 단위(1점) 증가하면 개인-직무 적합성이 프로티언 경력 태도에 미치는 조건부 효과는 약 0.122 증가하고, 무형식 학습 활동에 미치는 조건부 (직접) 효과는 약 0.047 증가하며, 프로티언 경력 태도를 경유하여 무형식 학습 활동에 미치는 조건부 간접 효과는 약 0.052 증가하였다. 이상의 분석 결과를 바탕으로 몇 가지 학술적 논의와 일학습병행 이수자의 경력개발 효과성 향상을 위한 실무적 시사점을 제시하였다.

The purpose of this study was to investigate the conditional process analysis (moderated mediation effects) of leader-member exchange(LMX) on the relationships among person-job fit(PJF), protean career attitude(PCA), and informal learning activity(ILA) for Korean work-learning dual system completers. Survey respondents were Korean work-learning dual system completers(Kim et al., 2018) and 380 data were used for testing hypotheses. The results of this study were as follows. First, PJF has a positive effect on ILA. Second, PCA has the mediating effects between PJF and ILA. Third, LMX has moderated mediating effects among PJF, PCA and ILA. When the LMX increases one point, the effect of PJF on PCA increases by about 0.122 point, on ILA increases by about 0.047 point and the indirect effect of PJF on ILA through PCA increases by about 0.052 point. Based upon these results, this study derives some theoretical discussions, and several suggestions were made to improve the career development for Korean work-learning dual system completers.
