본 연구는 일학습병행 학습근로자가 인식하고 있는 직무환경, 조직몰입, 학습근로자의 직무성과 간의 관계에서 조직몰입이 매개적 역할을 하는지를 실증적으로 확인하는 것을 목적으로 수행되었다. 그리고 연구 결과를 바탕으로 일학습병행 학습근로자의 조직몰입을 높이고, 이를 통해 직무성과에도 긍정적인 영향을 미칠 수 있는 실무적 방안을 모색하였다. 본 연구 수행을 위해 일학습병행 제도에 참여중이거나 참여완료한 학습근로자 2,307명을 대상으로 설문조사를 실시하였던 한국직업능력연구원의 ‘2020년 일학습병행 실태조사’ 자료의 일부를 활용하여 통계분석을 실시하였다. 연구방법으로는 기술통계, 상관분석, 회귀분석을 활용하였고, 매개효과의 유의성 검정을 위해 Bootstrapping을 실시하였다. 분석 결과, 직무환경은 조직몰입에 유의한 영향을 미치지 않았으므로, 직무환경과 직무성과간에 조직몰입은 매개효과가 없는 것으로 나타났다. 그리고 경력몰입은 조직몰입에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 조직몰입은 경력몰입과 직무성과 간의 관계에서 부분매개역할을 하는 것으로 나타났으며, 간접효과의 유의성 검증 결과 유의한 것으로 나타났다. 본 연구는 하나의 산업 분야와 특정지역에 국한하지 않고, 24개 NCS 대분류 기준으로 모든 산업 분야와 전국 단위의 학습근로자를 대상으로 각 변수들간의 실증연구를 하였다는 점, 조직차원에서 학습근로자의 경력몰입을 지원하여 조직몰입과 직무성과를 높일 수 있는 방안을 마련하는데 초석이 될 수 있는 자료를 제공하였다는 점에서 의의가 있다.

This study examines the relationships between job environment and career commitment and job performance of Korean apprentices. Moreover, the mediating effects of organizational commitment are also analyzed in the relationships between job environment and career commitment and job performance with an empirical analysis. 
It is found that job environment does not have impact on organizational commitment and career commitment has a positive impact on organizational commitment. It means that in order to increase apprentice’s organizational commitment, career commitment should be more concerned than job environment relatively. It is also found that organizational commitment has a positive impact on job performance. The results showed that organizational commitment had a role of mediating effect partially between career commitment and job performance. On the basis of these results, this study reason out policy implication.
