The purpose of this study is to identify practical implications for leadership in organizations and theoretical implications for contributions to vocational education research. through psychological ownership and job burnout’s serial multiple mediator model analysis of job burnout regarding the effect of authentic leadership on the job turnover intention of emotional workers in Generation X and Generation Y. For this purpose, 367 emotional workers were surveyed and 344 questionnaires who responded in good faith were analyzed using SPSS 22.0 and SPSS PROCESS macro.
The results show that authentic leadership did not directly affect job turnover intentions, but psychological ownership and job burnout’s serial multiple mediator model analysis were meaningful. Also, considering the relationship between authentic leadership and job turnover intention, the mediating influence of psychological ownership was not significant for Generation X, but it was meaningful for Generation Y. Therefore, as a way to reduce the job turnover intention of emotional workers, managers in organizations need to mitigate psychological ownership and job burnout by improving and using authentic leadership with different approaches to Generation X and Generation Y. In addition, practitioners of personnel and education in the organization should make practical efforts to improve the authentic leadership of leaders and the psychological ownership of emotional workers.
