본 연구는 국내 근로자의 만화경 경력태도와 경력만족의 관계에서 일의 의미의 매개효과가 유의한지, 그리고 해당 변수들의 관계에서 성별에 따라 일의 의미의 매개효과가 달라지는지 검증하는 데 목적이 있다. 이를 위해 만 3년 이상의 경력기간을 보유한 국내 남녀 근로자를 대상으로 온라인 설문을 통해 응답을 수집하였으며, 총 315부의 설문응답을 최종 분석에 활용하였다. 분석결과는 다음과 같았다: 첫째, 만화경 경력태도의 진정성과 경력만족의 관계에서 일의 의미는 완전매개 효과를 가졌다. 둘째, 균형 역시 진정성과 마찬가지로 경력만족으로 나아감에 있어 일의 의미는 완전매개 효과를 가졌다. 셋째, 도전과 경력만족의 관계에서 일의 의미는 부분매개 효과를 가졌다. 마지막으로, 만화경 경력태도의 세 요인과 경력만족의 관계에서 나타나는 일의 의미의 매개효과는 성별에 따라 조절되지 않았다. 본 연구는 그간 개념 타당화와 양적 조사 위주로 수행되었던 만화경 경력 연구의 폭을 확대하였다, 또한, 성별에 국한하지 않고 다변화된 경력환경에서 개인의 유연한 일의 과정에서 갖추도록 요구되는 만화경 경력태도를 강조하며, 이를 통해 일의 의미를 회복하고 긍정적인 경력과정을 구성해나갈 수 있다는 시사점을 제공한다.

This study aims to investigate whether meaningful work would mediate the causal relationship between kaleidoscope career attitude and career satisfaction, and whether the mediating effect would be moderated according to the gender. The subject of this study is domestic workers who have career period of more than three years, and 315 samples were collected for data analysis. The results are as followed: First, meaningful work fully mediates the relationship between authenticity and career satisfaction. Second, balance positively affects career satisfaction only through meaningful work. Third, the partial mediating effect of meaningful work was found in the relationship between challenge and career satisfaction. Fourth, gender has no significant moderated mediating effect in the relationship between three components of kaleidoscope career attitude and career satisfaction. Therefore, meaningful work could be recognized as an important individual psychological mechanism of which kaleidoscope career attitude leads to career satisfaction, and this mechanism is not confined to the specific gender. This study contributes to the expansion in the study area of kaleidoscope career attitude, as well as restoration of meaningful work for domestic workers nowadays.
